Candidates Keep Declining Offers: What to Examine Before Increasing Follow-Up
Will more contact after an offer reduce withdrawals? If candidates lack information for their decision, contact may help. But if the job or terms do not fit their needs, more contact will not change the answer.
Start by avoiding a single explanation for every withdrawal. Distinguish departures after application, interview, presentation of terms and acceptance of an offer. Record reasons candidates volunteered, interviewers' assumptions and other employers' selection processes separately. If asking why someone withdrew, make responding optional. Do not fill unanswered questions with imagination.
What could the candidate actually judge?
Trace when you explained the actual work, location, employment conditions, development process and difficult aspects at each stage. If interviewers give different explanations, candidates cannot know which to trust. HR and the operational manager should align the facts used in explanations and identify conditions that vary by assignment.
In a consultation about graduate recruitment on LO活 for company, a project of Japan's Ministry of Health, Labour and Welfare, the respondent recommends examining the selection process before an offer, not only what happens afterwards. This is one practitioner's view, not statistics proving the causes of all withdrawals, including non-graduate recruitment. The checks in this article are also practical recommendations to adapt to an individual company.
Decide what to change
If discrepancies in terms recur, establish the actual employment conditions before revising job advertisements or interview explanations. If the work is not clearly understood, show the tasks and daily routine within the scope the candidate has agreed to. If notifying results takes too long after interview, revisit internal decisions. Different problems need different actions.
If withdrawal records show that explanations and reality diverge in a particular role, the workplace itself needs attention. Decide what the company can promise and have HR and operations communicate it using the same criteria. That is the connection with brand strategy. You may be unable to meet mandatory candidate conditions such as salary or location. Do not try to resolve that with better wording alone; management must decide whether those conditions can change. Where recruitment promises and workplace practice differ, see HUV DESIGN OFFICE's support for connecting management policy with internal adoption. Recruitment outsourcing or the design of employment-condition systems requires other specialists.
